From Narcissism to Work Engagement: Investigating the Role of Organizational Culture in Shaping University Teachers’ Work Outcomes

This research examines the relationship between narcissism, counterproductive work behavior, and work engagement among university teachers, with a focus on the moderating role of organizational culture. A cross-sectional research design was used, involving a sample of 350 university teachers aged 25 to 60 from government, semi-government, and private institutions. Purposive sampling was used for data collection, utilizing four research questionnaires: The Short Dark Triad (SD3), Counterproductive Work Behavior, Utrecht Work Engagement Scale, and Organizational Culture Survey. The data was analyzed using SPSS and SmartPLS. Correlation analysis revealed a significant positive association between narcissism and counterproductive work behavior among university teachers. Additionally, narcissism and counterproductive work behavior were negatively associated with organizational culture and work engagement among university teachers. Organizational culture was positively related to work engagement among university teachers. Moderation analysis showed that both narcissism and organizational culture were significant predictors of counterproductive work behavior and work engagement, with organizational culture significantly moderating the relationship between narcissism and counterproductive work behavior. Future research should explore interventions to mitigate narcissism's negative effects on organizational behavior in academic settings.
